This study investigates the professionalization of workplace learning within a large tertiary hospital’s nursing education ecosystem, where fragmented on-the-job training and formal coursework have historically operated in parallel, limiting transfer of knowledge to patient care and professional advancement. The problem addressed is the lack of an integrated learning architecture that aligns clinical practice with formal nursing education, assessment, and career progression, resulting in inconsistent competency development and variable patient outcomes. The aim is to develop an evidence-based understanding of how a structured, hospital-wide professional learning framework can enhance nurse competency, practice standards, and continuous professional development. Specific objectives are to (1) map current learning practices, governance, and assessment mechanisms across units; (2) identify barriers and enablers to professionalized workplace learning through stakeholder perspectives; (3) examine the relationship between learning interventions and competency outcomes using robust measurement; (4) test a theoretically informed model of professionalized learning incorporating situated learning, communities of practice, and reflective practice; and (5) generate a practical framework for organizational implementation and policy guidance. The study adopts a mixed-methods, sequential explanatory design. The contribution to knowledge lies in providing a theoretically grounded, empirically validated blueprint for professionalizing workplace learning in hospital settings, integrating situated learning, communities of practice, and reflective practice into a scalable model that aligns competency development with organizational objectives, accreditation standards, and lifelong learning imperatives. Conclusions will emphasize the feasibility and impact of a hospital-wide professionalized learning architecture, while recommendations will target policy-makers, hospital leadership, and nursing education vendors. Practically, the study will propose (1) a phased implementation plan for establishing learning governance and credit-based micro-credentials; (2) standardized assessment protocols linking clinical performance with formal evaluation; (3) a schedule for protected learning time and mentor-mentee structures; and (4) a monitoring and evaluation framework with key performance indicators for competency, satisfaction, and patient outcomes. Suggestions for further research include longitudinal assessment of competency trajectories, cross-hospital replication studies, and exploration of digital learning platforms to support scalable professionalized workplace learning.
