Thesis Abstract

This study addresses the widening resilience gap in adult learning within workplace contexts, where rapid technological change, evolving job roles, and disrupted training ecosystems challenge continuous development and empowerment of adult learners. It aims to develop a Pedagogical Resilience Framework (PRF) that integrates resilience-building practices with adult education principles to enhance learner agency, motivation, and performance in organizational settings. The specific objectives are (1) to identify pedagogical practices that foster resilience among adult learners in diverse workplace environments; (2) to theorize the mechanisms by which resilience supports empowerment and lifelong learning; (3) to develop and validate a conceptual model linking instructional design, psychosocial supports, and learner outcomes; (4) to examine contextual moderators such as organizational culture, leadership support, and learning modality; and (5) to propose actionable guidelines for practitioners to implement the PRF in professional development programs. A mixed-methods approach will be employed. The study will be conducted across three multinational manufacturing and service firms, targeting adult learners engaged in continuing education and upskilling programs. A convergent parallel design will be used, with a purposive sample of 420 adult learners for quantitative data and 40 in-depth interviews with instructional designers, line managers, and program participants for qualitative insights. Quantitative data will be collected through a structured survey instrument incorporating validated scales for resilience (Connor-Davidson Resilience Scale), self-efficacy (General Self-Efficacy Scale), empowerment (Psychological Empowerment Scale), learning engagement (Ungraduated Measures of Learning Engagement), and job performance indicators. Reliability will be assessed with Cronbach’s alpha, and construct validity via confirmatory factor analysis. Quantitative data will be analyzed using structural equation modeling (SEM) to test the hypothesized relationships among instructional design features, resilience processes, empowerment, and learning outcomes. The qualitative component will employ semi-structured interviews, with thematic analysis conducted through an iterative coding process to illuminate contextual factors, perceived barriers, and enablers. Triangulation will be achieved by comparing qualitative themes with SEM results to refine the PRF. The expected findings include (a) identification of core pedagogical practices that cultivate resilience, including adaptive scaffolding, reflective practice, social learning supports, and elastic assessment strategies; (b) empirical evidence that resilience mediates the relationship between design features (e.g., flexible pacing, authentic tasks, and peer collaboration) and learner empowerment; (c) confirmation that organizational support and leadership behaviors moderate these relationships, amplifying effects in high-trust cultures; and (d) a validated conceptual model detailing pathways from instructional design to resilience, empowerment, and measurable learning outcomes such as transfer of training and job performance. The study’s contribution to knowledge lies in two dimensions. First, it advances theory by articulating a Pedagogical Resilience Framework that explicitly integrates resilience theory with adult education and empowerment constructs, offering a model that can be generalized across diverse workplace settings. Second, it provides practical guidance for human resource development and instructional design, including a set of design principles, evaluation indicators, and implementation steps for embedding resilience-oriented pedagogy into corporate learning ecosystems. The research also contributes methodological insight by demonstrating the utility of mixed-methods SEM and thematic analysis to capture complex, context-bound processes in organizational learning. Based on the findings, the study will conclude with actionable recommendations for policymakers and practitioners (1) adopt PRF-informed curricula that balance challenge with support, (2) implement scalable resilience-enhancing practices such as peer coaching and reflective journaling, (3) align leadership development with learner empowerment initiatives, and (4) establish robust evaluation frameworks to monitor resilience-building outcomes and their impact on performance. Limitations include potential self-selection bias and cross-sectional design constraints; future research directions will propose longitudinal testing of the PRF and cross-industry replication to establish broader generalizability.

Thesis Overview

A Pedagogical Resilience Framework for Adult Learner Empowerment in Workplaces examines how adults in work settings can stay motivated, recover from setbacks, and continue learning effectively despite stress, time pressures, and competing responsibilities. The core idea is that teaching methods, learning design, and organizational supports interact to build resilience—the capacity to adapt, persist, and thrive in learning tasks within professional contexts. Why it matters: Many workplace learning programs assume a smooth, uninterrupted path to skills development, but adults often face interruptions, burnout, and shifting job demands. A structured framework clarifying the pedagogical conditions that foster resilience can help organizations design more effective training, improve retention of learning, and enhance employee empowerment. What problem or knowledge gap it addresses: Although resilience is studied in psychology and education, there is limited integrated models linking explicit pedagogical practices, adult self-regulation, and organizational context to empowerment outcomes in workplace learning. This study fills that gap by developing a framework that specifies how instructional design, feedback practices, social learning, and workplace climate jointly influence adult learner agency and sustained engagement. What the researcher will do, step by step: - Conduct a scoping review to map existing theories of adult learning, resilience, and empowerment in workplace education. - Develop an initial conceptual framework combining constructivist and self-determination theory elements with resilience concepts. - Design a mixed-methods study comprising a survey of 320 employed adult learners across diverse industries to measure resilience, empowerment, and perceived instructional quality. - Collect qualitative data through 20 semi-structured interviews with learners and 10 focus groups with frontline trainers to capture contextual nuances. - Analyze quantitative data using regression analysis to test relationships among instructional design variables, resilience, and empowerment; perform mediation analysis to examine indirect effects. - Analyze qualitative data with thematic analysis to identify patterns that support or refine the framework. - Integrate findings to refine the Pedagogical Resilience Framework and propose a practical model for implementation. Expected contributions: A theoretically grounded, practically applicable framework that guides the design of workplace learning programs to strengthen resilience and empowerment among adult learners. It will offer measurable indicators and actionable recommendations for instructional designers, HR professionals, and organizational leaders. Anticipated outcome: Clear guidelines for pedagogical strategies (e.g., modular design, flexible pacing, supportive feedback, collaborative learning) that enhance resilience and empower adult learners to sustain learning and apply new skills in the workplace.
