This study examines how telework arrangements influence employee well-being within technology startups, addressing a gap in understanding how high-velocity, knowledge-intensive environments mediate psychological and physical health outcomes. The central aim is to quantify the relationship between telework intensity, autonomy, social connectedness, and well-being, and to identify organizational practices that bolster constructive teleworking experiences. Specific objectives include (1) evaluating the association between telework frequency and psychological well-being (depression, anxiety, job satisfaction) among startup employees; (2) examining the mediating roles of perceived autonomy and social connectedness in the telework–well-being link; (3) exploring how task interdependence and organizational culture moderate telework effects; and (4) deriving actionable recommendations for startup leaders to optimize telework policies without compromising well-being. The study adopts a cross-sectional, mixed-methods design anchored in the Job Demands-Resources (JD-R) theory and Self-Determination Theory (SDT). A quantitative survey was administered to a sample of 420 software engineers, product managers, and UX designers employed by 40 tech startups in three metropolitan ecosystems. Stratified random sampling ensured representation across seniority and function. Instruments included validated scales for psychological well-being (WHO-5), burnout (MBI-GS), perceived autonomy (PANAS-AUT), social connectedness (Social Provisions Scale), and telework intensity (adapted from established telework measures). In-depth qualitative interviews (n=30) were conducted with a purposive subset of respondents to capture nuanced experiences of remote collaboration, boundary management, and workflow integration. Data collection occurred over a six-month period, with surveys administered online and interviews conducted via secure video calls. Quantitative data were analyzed using structural equation modeling (SEM) to test the hypothesized mediated paths from telework intensity to well-being via perceived autonomy and social connectedness, controlling for age, gender, tenure, role, and work hours. Multi-group SEM explored moderation by task interdependence and organizational culture. Reliability and validity of instruments were evaluated using Cronbach’s alpha, confirmatory factor analysis (CFA), and discriminant validity checks. Qualitative data were analyzed thematically using a reflexive approach, with codes aligned to the JD-R and SDT frameworks, to triangulate and enrich the interpretation of quantitative findings. Integrated results will be presented through joint display analyses to illuminate convergent and divergent patterns. Expected findings anticipate a non-linear relationship between telework intensity and well-being, with moderate telework associated with higher well-being due to enhanced autonomy, reduced commute stress, and better work-life integration, while excessive telework may elevate isolation and role ambiguity unless mitigated by structured communication and social support. Perceived autonomy and social connectedness are expected to mediate the telework–well-being relationship, with stronger effects observed in teams characterized by high task interdependence and a collaborative organizational culture. The qualitative insights are anticipated to reveal critical practices such as defined communication rituals, asynchronous collaboration norms, visibility of contribution, and supervisor support as determinants of positive telework experiences. The study contributes to knowledge by integrating JD-R and SDT in the context of tech startups, offering empirical clarity on how telework configurations interact with organizational resources to shape well-being. It advances measurement of telework experiences within dynamic, knowledge-intensive firms and provides evidence-based guidance for designing telework policies, onboarding, and managerial practices that sustain employee well-being in fast-paced startup environments. Practical recommendations include establishing minimum synchronous interaction windows, formalizing boundary management protocols, implementing peer-support and buddy systems, and ensuring managerial training that fosters autonomy-supportive leadership. The study concludes that well-designed telework strategies, grounded in transparent communication, social connectedness, and supportive culture, can enhance employee well-being without compromising performance in tech startups.
