Thesis Abstract

Digital Workplace Transformation in Nordic Bank requires a systematic examination of how a traditional banking organization adopts and integrates digital tools to enhance collaboration, service delivery, and operational efficiency amid regulatory and security constraints. The study addresses the problem of aligning technology-enabled work practices with strategic objectives in a highly regulated, customer-centric financial institution, where legacy processes and risk considerations may impede rapid digital adoption. The aim is to evaluate the drivers, processes, and outcomes of workplace digital transformation within a Nordic banking context, and to generate actionable insights for leveraging digital tools to improve productivity, engagement, and customer satisfaction. Specific objectives include (1) identifying the key determinants of successful digital workplace adoption in Nordic banking, (2) assessing the impact of digital collaboration platforms, cloud-based document management, and mobile workflows on operational efficiency and service delivery, (3) examining employee perceptions of change management strategies and psychological safety during the transformation, and (4) developing a contextual framework linking technology capabilities with organizational performance metrics. The study adopts a sequential explanatory mixed-methods design, integrating quantitative and qualitative data to enhance explanatory power. The population comprises 6,000 employees across three Nordic branch networks and central functions of a leading Nordic bank operating in Denmark, Norway, and Sweden. A stratified random sample of 600 employees is selected for the quantitative phase, with proportional representation from frontline, middle-management, and IT/Transformation teams. In-depth qualitative insights are drawn from 30 purposefully selected participants including project leads, change managers, and frontline staff, supplemented by five key informant interviews with senior executives. Primary data collection instruments include a standardized survey instrument measuring digital workplace maturity, perceived ease of use, perceived usefulness, change readiness, collaboration effectiveness, and perceived job satisfaction, along with semi-structured interview guides to capture contextual nuances. Validity and reliability are ensured through pilot testing (n=60), Cronbach’s alpha testing (? ? 0.70 for all scales), and triangulation across data sources. Data analysis comprises descriptive statistics, correlation and multiple regression analyses, and structural equation modeling (SEM) to test hypothesized relationships between digital tools, change management practices, and performance outcomes. The qualitative data are analyzed using thematic analysis to identify patterns related to implementation challenges, enabling factors, and cultural implications, followed by cross-case synthesis to contextualize findings within Nordic organizational norms. A conceptual model, grounded in the Technology–Organization–Environment (TOE) framework and the Unified Theory of Acceptance and Use of Technology (UTAUT), guides analysis, with additional emphasis on institutional risk, data privacy concerns, and regulatory compliance as moderating factors. Expected findings indicate that effective digital workplace transformation in this Nordic bank is driven by coherent governance, targeted change management, and high perceived usefulness and ease of use of collaboration tools, moderated by trust, psychological safety, and robust cybersecurity measures. It is anticipated that digital collaboration platforms and mobile workflows will be positively associated with operational efficiency (measured by processing time, error rates, and customer query resolution times) and employee engagement, while resistance to change and security concerns may attenuate these relationships. The study also anticipates that a mature digital workplace correlates with improved customer satisfaction metrics and service level performance, particularly in digitized consumer and SME channels. The contribution to knowledge includes a contextualized, theory-driven empirical examination of digital workplace transformation in a Nordic banking setting, integration of TOE and UTAUT with security and regulatory considerations, and a validated model linking technology capabilities to organizational performance. The main conclusion is that Nordic banks can achieve sustained performance gains from digital workplace transformation when technology adoption is embedded within a rigorous change-management program, reinforced by clear governance, continuous training, and sustained emphasis on data protection and regulatory compliance. Recommendations include establishing a formal digital workplace maturity roadmap, investing in targeted training programs that enhance digital literacy and collaboration competencies, strengthening change leadership capabilities, and implementing ongoing measurement frameworks that align IT investments with customer-centric performance metrics. Suggestions for further research include longitudinal studies to examine post-implementation outcomes, cross-sector comparisons within Nordic countries, and investigations into the role of hybrid work arrangements in sustaining transformation benefits.

Thesis Overview

Digital Workplace Transformation in Nordic Bank explores how a modern financial institution designs, implements, and evaluates digital tools and remote-work practices to improve productivity, collaboration, and customer service. It examines the shift from traditional, in-person workflows to integrated digital ecosystems that include collaboration platforms, cloud-based services, data analytics, and automated processes. The study aims to understand the drivers, challenges, and outcomes of this transformation within a Nordic banking context, where regulatory expectations, workforce demographics, and cultural factors may shape adoption differently than in other regions. Why it matters: banks operate under strict regulatory and security requirements while needing to innovate to stay competitive. Digital workplace initiatives can influence employee engagement, information security, operational efficiency, and the quality of customer interactions. Yet there is a gap in comprehensive, empirically grounded understanding of how Nordic banks implement and sustain such transformations, including what practices work best, what barriers emerge, and how success is measured in real-world settings. What the research addresses: the study investigates (1) the key technologies and work practices adopted in the Nordic bank’s digital workplace, (2) how leadership, organizational culture, and governance affect implementation, (3) the impact on employee productivity, collaboration, and job satisfaction, and (4) the relationship between digital workplace maturity and customer outcomes. Research approach and steps: - Data collection: a mixed-methods design using (a) surveys of 250+ banking staff across branches and corporate functions to quantify perceptions of digital tools, wellbeing, and performance; (b) in-depth interviews with 20 managers and IT leaders to capture governance, strategy, and change-management processes; (c) analysis of internal metrics such as system adoption rates, incident reports, and service delivery times; (d) review of policy documents and training materials. - Data analysis: quantitative data analyzed with regression analysis and structural equation modeling to test relationships between digital maturity, employee outcomes, and service metrics; qualitative data analyzed using thematic analysis to identify patterns in leadership approaches and cultural factors. - Integration: triangulation of findings to build a holistic picture of how the digital workplace unfolds in practice. Expected contribution: the study will provide a contextual theory of digital workplace transformation in Nordic banking, offer practical guidance on governance and change management tailored to the region, and deliver metrics to assess maturity and impact. Anticipated outcome: a framework linking technology choices, organizational practices, and performance outcomes, plus actionable recommendations for banks pursuing or refining digital workplace strategies.
