Thesis Abstract

Nonprofit organizations play a pivotal role in community development and social change, yet they face significant challenges in effectively guiding their clients and staff toward sustainable career pathways amidst limited resources and diverse stakeholder expectations. Addressing this gap, the study aims to explore and assess the effectiveness of current career guidance strategies implemented within nonprofit organizations, identifying best practices and areas for improvement. The primary objectives include evaluating the methodologies employed in career guidance, understanding the perceptions of stakeholders regarding guidance services, and proposing evidence-based enhancements tailored to nonprofit settings. The research adopts a qualitative case study design to facilitate an in-depth exploration of career guidance strategies within a purposively selected nonprofit organization operating in the social services sector. The population comprises organizational staff involved directly in career guidance services, as well as clients who access these services, totaling approximately 85 participants. A stratified random sampling technique was employed to select 50 staff members and 35 clients to ensure representation across different roles and service user demographics. Data collection instruments include semi-structured interviews for staff, focus group discussions with clients, and documentary analysis of organizational policies and guidance materials. To enhance the validity and reliability of the instruments, data triangulation, pilot testing, and member checking were employed. Data analysis involves thematic analysis for qualitative data, utilizing NVivo software for coding and pattern identification, complemented by descriptive statistics to quantify survey responses where applicable. The study anticipates revealing key themes such as the predominant reliance on traditional guidance approaches, perceived gaps between guidance practices and client needs, and organizational constraints impacting strategy implementation. It is expected that findings will demonstrate variability in guidance effectiveness related to organizational capacity, staff training, and resource availability. The analysis will also examine the alignment of current strategies with established theoretical frameworks, notably Super's Life-Span, Life-Space Theory and the Social Cognitive Career Theory, to understand behavioral and cognitive drivers of guidance effectiveness. By providing an empirical assessment of career guidance strategies in a nonprofit context, the study intends to contribute to the existing body of knowledge by bridging the gap between theory and practice, emphasizing contextually appropriate strategies, and proposing a conceptual model depicting the interplay between organizational factors and guidance outcomes. The findings are expected to inform policymakers, organizational leaders, and practitioners on best practices, emphasizing capacity building, stakeholder engagement, and the integration of evidence-based guidance frameworks. The study concludes that tailored, resource-sensitive career guidance strategies rooted in established theoretical models significantly enhance client engagement and employment outcomes within nonprofit settings. Recommendations include developing comprehensive training programs for staff, fostering stakeholder collaborations, and adopting innovative, culturally sensitive guidance tools. Future research should explore longitudinal impacts of strategic interventions and expand to comparative studies across different nonprofit domains. Overall, this research underscores the critical need for dynamic, theory-informed career guidance frameworks that align with the unique operational contexts of nonprofit organizations, ultimately contributing to more effective human resource development and community upliftment.
