Dans un contexte économique caractérisé par une généralisation rapide du télétravail et une dynamique de compétitivité accrue, cette étude examine l’impact des pratiques de télétravail sur la productivité et le bien-être au travail au sein des PME industrielles françaises. Le problème central réside dans l’incertitude entourant les effets différenciés du télétravail sur les performances opérationnelles et la satisfaction des employés, en particulier dans des structures caractérisées par des processus de production et des chaînes logistiques complexes. L’objectif général est d’analyser empiriquement les relations entre mode, fréquence et autonomie du télétravail, et les dimensions de productivité (efficacité, qualité, délai) ainsi que de bien-être (satisfaction au travail, stress, engagement). Les objectifs spécifiques visent à (1) évaluer l’association entre le télétravail et les indicateurs de productivité dans les PME industrielles; (2) examiner l’influence du télétravail sur les dimensions du bien-être (satisfaction, stress perçu, engagement organisationnel); (3) identifier les mécanismes médiateurs et les conditions organisationnelles (autonomie, communication, support managérial, technologies) qui expliquent ces relations; (4) proposer un cadre conceptuel adapté à la réalité des PME industrielles françaises et des recommandations pratiques pour la politique RH et l’aménagement des postes. La méthodologie adopte un cadre de recherche empirique quantitatif et mixte, combinant une approche transversale à des éléments d’analyse longitudinale lors d’un suivi trimestriel sur une période de 12 mois. Le corpus comprend 120 PME industrielles françaises de taille moyenne (80–250 salariés) issues de secteurs manufacturiers et de transformation, avec au moins 30 % des effectifs exposés au télétravail partiel ou complet. L’échantillon final comprend 360 répondants répondants issus de cadres intermédiaires, de responsables opérationnels et d’employés télétravaillant régulièrement, sélectionnés par stratification sectorielle et par fonction. Les instruments de collecte comprennent un questionnaire structuré validé mesurant la productivité (indicateurs d’efficacité opérationnelle et de qualité), le bien-être (Satisfaction au travail, échelle de stress perçu, engagement organisationnel), ainsi que des variables contextuelles (autonomie au poste, qualité des interactions, disponibilité des technologies et soutien managérial). La validité et la fiabilité des instruments seront vérifiées via analyse factorielle exploratoire et confirmatoire, et par des coefficients alpha de Cronbach supérieurs à 0,70. L’analyse des données sera réalisée en trois volets (1) descriptif et comparaison entre groupes selon le niveau de télétravail (présentiel, hybride, télétravail dominant) pour caractériser le profil des répondants; (2) modélisation par régressions multiples (regressions linéaires et logistiques selon la nature des variables) pour tester les hypothèses sur les effets directs et indirects, en intégrant des médiateurs tels que l’autonomie et la communication, et des modérateurs tels que le soutien managérial; (3) analyse de sensibilité et tests de robustesse pour garantir la stabilité des résultats. Des techniques telles que l’ANOVA pour comparaisons entre groupes et la médiation structurelle (modèles d’équations structurelles) seront employées pour explorer les mécanismes causaux. Les résultats attendus indiquent que le télétravail, lorsqu’il est combiné à des pratiques de gestion et de technologie robustes, peut maintenir ou améliorer la productivité tout en renforçant le bien-être si l’autonomie, la communication et le soutien managérial sont adaptés. À l’inverse, des niveaux élevés de télétravail sans supports adéquats pourraient être associés à une diminution de la productivité et à une augmentation du stress. Cette recherche contribue à la littérature en précisant les conditions organisationnelles sous lesquelles le télétravail est bénéfique pour les PME industrielles françaises et en proposant un cadre conceptuel opérationnel pour la gestion des RH et l’aménagement des postes. Les recommandations portent sur l’ajustement des politiques de télétravail (critères d’éligibilité, fréquence, outils de communication), le renforcement des pratiques managériales et des investissements technologiques, ainsi que sur des indicateurs de suivi de la productivité et du bien-être pour les prochaines évaluations annuelles. La conclusion synthétise les implications managériales et propose un plan d’action pour les dirigeants et les décideurs publics afin de soutenir une adoption durable et efficiente du télétravail dans le secteur industriel.
