Thesis Abstract

The rapid evolution of global markets has underscored the critical role of leadership styles in fostering organizational innovation, yet empirical evidence on the comparative influence of different leadership approaches remains fragmented. This study aims to conduct a cross-sectional analysis of how transformational, transactional, and servant leadership styles impact organizational innovation performance within manufacturing firms in metropolitan regions. The research is driven by the need for a nuanced understanding of leadership's role in cultivating innovative capabilities, which are vital for maintaining competitiveness in dynamic environments. The specific objectives are to identify the prevalent leadership styles among managers, examine their relationship with various dimensions of innovation (product, process, and organizational), and analyze the moderating effect of organizational culture on these relationships. The research employs a quantitative descriptive-correlational design to provide a comprehensive snapshot of the leadership-innovation nexus. The population comprises 350 middle to senior managers across 20 manufacturing companies operating within the metropolitan region. Stratified random sampling yields a sample size of 210 managers, ensuring proportional representation across different organizational levels and departments. Data collection instruments include a structured questionnaire consisting of validated scales the Multifactor Leadership Questionnaire (MLQ) for leadership styles, the Innovation Capacity Questionnaire (ICQ), and an Organizational Culture Assessment Instrument (OCAI). The questionnaire’s reliability was established with Cronbach's alpha coefficients exceeding 0.80 for all scales. Data analysis involves descriptive statistics to profile leadership styles, Pearson correlation to examine relationships, and multiple regression analysis to determine the predictive power of leadership styles on innovation outcomes. Hierarchical regression is employed to test the moderating role of organizational culture, while Structural Equation Modeling (SEM) is used to model the directional influence pathways among variables. The anticipated findings are that transformational leadership positively correlates with all dimensions of innovation performance, with the strongest effects on product and process innovation. Transactional leadership is expected to have a moderate, positive relationship particularly with organizational innovation, while servant leadership may show a subtler impact. Organizational culture is hypothesized to amplify the effects of transformational and servant leadership styles on innovation, serving as a key contextual moderator. These results are expected to fill literature gaps concerning the comparative influence of diverse leadership styles in the context of organizational innovation within manufacturing sectors, a gap that has been underexplored with regard to cross-sectional and cultural factors. This study contributes to existing knowledge by empirically validating the differential impact of leadership approaches on innovation outcomes, extending theoretical frameworks such as Bass’s Transformational Leadership Theory and Greenleaf’s Servant Leadership Model within innovative contexts. The integration of organizational culture as a moderating variable further enriches theoretical understanding of contextual influences on leadership effectiveness. These insights are intended to guide managerial strategies, emphasizing the importance of adaptive leadership development programs tailored to foster innovation in manufacturing settings. The main conclusions suggest that transformational leadership is the most potent predictor of innovation performance, especially when supported by an innovative organizational culture. Based on the findings, recommendations include targeted leadership training programs emphasizing transformational and servant leadership attributes, organizational culture enhancement initiatives to support innovation, and policy formulations that incentivize innovative leadership behaviors. Future research should explore longitudinal designs to ascertain causality and incorporate qualitative methods for in-depth understanding of leadership-influence processes. Overall, this study advances the academic discourse on leadership and innovation, offering practical implications for leadership practice and organizational development.
