Thesis Abstract

In the rapidly evolving landscape of the technology sector, effective leadership has been recognized as a critical determinant of employee engagement, which in turn influences organizational performance and innovation capacity. Despite extensive research on leadership and employee engagement individually, there remains a paucity of studies that systematically compare how different leadership styles impact engagement levels across diverse tech firms, particularly within a cross-sectional analytical framework. This study aims to examine the relationship between various leadership styles—namely transformational, transactional, and laissez-faire—and employee engagement among employees in mid-sized tech companies in a technologically advanced region. The specific objectives are to quantify the prevalence of each leadership style, assess their respective influences on employee engagement, and identify moderating variables such as organizational culture and employee demographics. The study adopts a quantitative research design within a cross-sectional survey methodology. The population comprises 1,200 employees from five mid-sized tech firms, selected through stratified random sampling to ensure representation across departments and hierarchical levels. A structured questionnaire, comprising validated scales such as the Multifactor Leadership Questionnaire (MLQ) for leadership styles and the Utrecht Work Engagement Scale (UWES) for employee engagement, serves as the primary data collection instrument. To enhance validity and reliability, the instruments were pre-tested on a pilot sample of 60 employees, with Cronbach’s alpha coefficients exceeding 0.8 for all scales. This research contributes to the existing body of knowledge by providing a comparative analysis of leadership styles and their differential effects on employee engagement in the distinct context of tech firms. It integrates established theories, including Bass’s Transformational Leadership Theory and the Full Range Leadership Model, to underpin the analysis. The study offers a novel cross-sectional perspective that delineates the immediate impact patterns of leadership styles on employee engagement, facilitating actionable insights for managerial practice and leadership development programs within the tech industry. The main conclusion emphasizes the critical role of transformational leadership in fostering sustained employee engagement, especially in dynamic, innovation-driven environments. Recommendations include targeted leadership training for managers to cultivate transformational behaviors, organizational interventions to align culture with engagement objectives, and further longitudinal studies to examine causal relationships over time. This research underscores the imperative for tech firms to adopt leadership models that promote motivation, commitment, and high performance, positioning the organization for sustained competitive advantage in a digital economy.
