Thesis Abstract

The rapid onset of the COVID-19 pandemic compelled organizations worldwide to adopt remote work arrangements, significantly transforming traditional work paradigms and raising critical questions about its impact on employee productivity and satisfaction. This study investigates the extent to which remote work during the pandemic has influenced employee performance and well-being, aiming to provide empirical insights that inform organizational policies and human resource strategies. The specific objectives include examining the relationship between remote work and employee productivity, assessing the effect of remote work on job satisfaction, identifying moderating factors such as technological support and work-life balance, and exploring employees’ perceptions of remote work challenges and benefits. Employing a cross-sectional research design rooted in a positivist paradigm, the study targeted a population of 1,200 employees across three large organizations in the financial and information technology sectors in metropolitan areas. A stratified random sampling technique was employed to select a representative sample of 300 participants, ensuring diversity across job roles, experience levels, and demographic characteristics. Data collection was conducted using a structured self-administered questionnaire, which was validated through expert review and pre-testing to ensure content validity, and reliability was established via Cronbach’s alpha coefficient scores exceeding 0.8. The questionnaire comprised sections measuring perceived productivity, job satisfaction, technological support, work-life balance, and perceived challenges of remote work. Quantitative data analysis involved descriptive statistics to outline sample characteristics, followed by inferential statistical techniques including multiple regression analysis to determine the predictors of employee productivity and satisfaction. Structural Equation Modeling (SEM) was employed to explore the relationships among variables and test the hypothesized model based on the Job Demands-Resources (JD-R) theory and the Social Exchange Theory. The study further utilized ANOVA tests to identify differences in productivity and satisfaction levels across demographic groups. Qualitative data from open-ended survey responses were analyzed thematically to contextualize quantitative findings and gain deeper insights into employee experiences. It is anticipated that the findings will reveal a nuanced relationship between remote work and employee productivity and satisfaction, potentially moderated by factors such as technological adequacy and work-life integration strategies. Expected results include a positive correlation between technological support and employee satisfaction, alongside a complex relationship between remote work and productivity that is mediated by individual work habits and organizational support systems. The study aims to contribute to existing knowledge by integrating the JD-R and Social Exchange theories within the context of pandemic-driven remote work, offering a comprehensive understanding of the psychosocial and organizational factors involved. The research is expected to demonstrate that, while remote work during COVID-19 generally enhances job satisfaction due to increased flexibility, it may pose challenges to productivity linked to technological deficiencies and social isolation. Consequently, the study recommends organizations enhance technological infrastructure, implement flexible work policies that promote work-life balance, and foster virtual social interactions to optimize employee outcomes in remote work settings. Additionally, the findings highlight the importance of tailored support systems to address individual differences and contextual challenges. In conclusion, this research underscores the transformative potential of remote work and the need for strategic organizational interventions to maximize its benefits. The study advances academic understanding of remote work dynamics during unprecedented crises and provides practical recommendations for managing remote teams effectively beyond the pandemic context. Future research should explore longitudinal effects and incorporate diverse industries and cultural contexts to deepen insights into remote work's long-term implications on employee productivity and satisfaction.

Thesis Overview

This research focuses on understanding how working from home during the COVID-19 pandemic has affected employees' productivity and satisfaction. As many organizations shifted to remote work to ensure safety, questions have arisen about whether this change has improved or hindered employees' ability to perform their tasks and their overall feelings about their jobs. This study aims to explore these aspects to provide clearer insights into the advantages and challenges of remote work in a crisis situation. The importance of this research lies in its potential to inform employers, policymakers, and workers about the real impacts of remote work, helping them make better decisions for future work arrangements. Despite a growing number of studies on remote work, there remains a gap in understanding how this shift specifically influenced employee performance and satisfaction during a global emergency caused by COVID-19, especially in the context of different industries and job types. The researcher will begin by reviewing existing literature on remote work, productivity, and job satisfaction, focusing on theories like the Job Demands-Resources Model and Self-Determination Theory to ground the study. Then, they will design a survey targeting a random sample of 300 employees from various sectors, collecting data on their work routines, productivity levels, job satisfaction, and perceptions of remote work. Data will be analyzed using statistical techniques such as regression analysis to identify relationships between remote work and productivity, and thematic analysis for open-ended responses on satisfaction. The study aims to identify key factors that influence positive and negative outcomes in remote work settings. Expected contributions include filling gaps in current knowledge about remote work during crises and providing evidence-based recommendations for organizations to improve employee wellbeing and performance in remote settings. Ultimately, the study anticipates that flexible remote work arrangements, supported by organizational policies, can enhance employee productivity and satisfaction during pandemics and beyond.
