Thesis Abstract

The widespread adoption of remote work policies in organizations has significantly transformed traditional employment structures, raising critical questions about their impact on employee productivity and satisfaction. Despite the proliferation of remote work arrangements, empirical evidence regarding their effectiveness remains fragmented, with limited comprehensive analysis of contextual and organizational factors that influence outcomes. This study aims to systematically evaluate the influence of remote work policies on employee productivity and satisfaction within multinational corporations operating across the manufacturing and service sectors. The specific objectives include examining the relationship between remote work and employee productivity, assessing the impact on employee satisfaction, identifying moderating variables such as job type and organizational culture, and providing actionable recommendations for policy optimization. Employing a quantitative research design grounded in a cross-sectional survey approach, the study targeted a population of 1,200 employees working remotely across five major multinational organizations in the country. A stratified random sampling technique was utilized to select a sample of 300 employees, ensuring representation from different departments, job levels, and service areas. Data collection was carried out using a structured questionnaire comprising Likert-scale items and open-ended questions, which measured variables such as perceived productivity, job satisfaction, organizational support, work-life balance, and technological accessibility. To ensure the instrument’s validity and reliability, a panel of experts reviewed the questionnaire for content validity, and a pilot study involving 30 respondents established an internal consistency ratio (Cronbach’s alpha) exceeding 0.85 for all scales. Data analysis involved descriptive statistics to characterize the sample, followed by inferential techniques including multiple regression analysis to evaluate the effects of remote work on productivity and satisfaction, and analysis of variance (ANOVA) to explore differences based on demographic and organizational variables. Stepwise regression models were applied to identify key predictors, while thematic content analysis was used to interpret open-ended responses, revealing nuanced insights into employee experiences. The theoretical framework is anchored on Herzberg’s Two-Factor Theory and the Job Demands-Resources Model, which provide a basis for understanding motivational aspects and resource availability impacting employee outcomes under remote work conditions. Preliminary hypotheses anticipate that remote work policies significantly enhance employee productivity and satisfaction, moderated positively by perceived organizational support and technological facilitation. It is expected that findings will demonstrate a statistically significant positive correlation between effective remote work arrangements and employees’ perceived productivity (? = 0.45, p < 0.01) and satisfaction (? = 0.52, p < 0.01). Additionally, variations based on job complexity and organizational culture are anticipated, highlighting the importance of tailored remote work policies. This research advances current knowledge by providing comprehensive empirical evidence on the conditions under which remote work influences employee outcomes, integrating organizational, individual, and technological factors. The findings offer practical implications for policymakers and organizational leaders seeking to enhance remote work effectiveness, emphasizing the need for targeted support, robust technological infrastructure, and flexible organizational culture adaptations. The study concludes that well-designed remote work policies can significantly improve employee productivity and satisfaction, thereby enhancing organizational performance and competitive advantage. Finally, based on the findings, the study recommends adopting flexible remote work frameworks, investing in employee-centric technological solutions, fostering organizational cultures that support autonomy and trust, and continuously evaluating remote work outcomes. Further research is suggested to explore longitudinal impacts, sector-specific effects, and the role of emerging digital tools in shaping remote work efficacy. This work contributes to a deeper understanding of remote work dynamics, providing a foundation for future investigations into sustainable remote employment practices amid evolving organizational landscapes.

Thesis Overview

This research aims to explore how remote work policies influence employee productivity and satisfaction within organizations. As more companies adopt flexible work arrangements, especially after recent global events, it becomes crucial to understand how these policies impact employees' work outcomes and overall well-being. The study addresses a gap in current knowledge about the specific effects of remote work programs, as most existing research has focused broadly on flexible work or telecommuting without distinguishing the effects of formal policies on key employee metrics. The researcher will start by reviewing existing literature to identify what previous studies have found about remote work, productivity, and satisfaction, pinpointing gaps or inconsistent findings. Next, the research will adopt a quantitative approach, collecting data through structured questionnaires distributed to employees in various industries who are under formal remote work policies. The sample size will be approximately 300 participants, selected via stratified random sampling to ensure diversity across sectors and job roles. Data analysis will primarily involve descriptive statistics to summarize responses, and inferential techniques such as multiple regression analysis to determine the relationship between remote work policies and employee productivity and satisfaction. The researcher may also perform comparative analyses like t-tests or ANOVA to explore differences across demographic groups or job types. The study’s contribution lies in providing empirically-backed insights into how remote work policies directly influence employees’ work performance and their satisfaction levels. This can help organizations refine their remote work strategies to maximize productivity while maintaining or enhancing employee morale. The expected outcome is that well-structured remote work policies will positively correlate with both employee productivity and satisfaction, but with some variations depending on industry and job role. Based on these findings, practical recommendations will be made for organizations seeking to optimize their remote work arrangements.
