Thesis Abstract

The effectiveness of leadership styles in shaping the organizational performance of small and medium enterprises (SMEs) remains a critical area of inquiry given the pivotal role these enterprises play in economic development. This study investigates the comparative impact of transformational, transactional, and laissez-faire leadership styles on organizational performance within SMEs, aiming to fill the gap in empirical research delineating how leadership practices influence performance metrics across different enterprise sizes. The research specifically seeks to (1) examine the prevalence of different leadership styles among SME owners and managers, (2) assess the relationship between leadership styles and organizational performance indicators such as profitability, employee productivity, and customer satisfaction, and (3) compare the differential effects of these leadership styles between small and medium-sized enterprises. The research employed a cross-sectional survey design, integrating quantitative methods to facilitate systematic comparison. The study targeted SMEs operating within the manufacturing and service sectors in a metropolitan region with a population of approximately 500 SMEs. A stratified random sampling technique was used to select a sample of 200 SMEs—comprising 100 small enterprises (employing 1-50 employees) and 100 medium enterprises (employing 51-250 employees). Data collection was conducted via structured questionnaires administered to enterprise owners and managers, which included validated scales for leadership styles based on the Multifactor Leadership Questionnaire (MLQ) and performance metrics derived from organizational records and respondent ratings. To ensure reliability and validity, pilot testing was performed with a subset of firms, and Cronbach’s alpha coefficients exceeded 0.85 for all scales. Analytical techniques involved descriptive statistics to profile leadership distributions and performance levels, followed by inferential statistics such as multiple regression analysis to determine the influence of leadership styles on organizational performance. Additionally, Analysis of Variance (ANOVA) tests were conducted to compare the effects across small and medium enterprises. Structural equation modeling (SEM) was employed to test the theoretical framework grounded in the transformational leadership theory and contingency theory, assessing direct and moderating effects of enterprise size on the leadership-performance relationship. The study anticipates revealing that transformational leadership correlates more positively with organizational performance indicators than transactional or laissez-faire styles, with notable differences between small and medium firms. For small enterprises, transformational leadership is expected to have a stronger impact on employee satisfaction and innovation, whereas for medium enterprises, transactional leadership may exhibit a more pronounced influence on productivity and operational efficiency. These findings are expected to contribute to the theoretical understanding of leadership-performance dynamics within SMEs and highlight the contextual variations driven by enterprise size. The study's results are poised to offer practical implications for SME owners, policymakers, and leadership development practitioners by emphasizing the importance of adaptable leadership approaches tailored to enterprise size. It advocates for targeted leadership training programs that foster transformational qualities in SME management and suggests that strategic alignment of leadership practices with organizational goals can significantly enhance performance outcomes. Limitations include the cross-sectional nature of data, which constrains causal inferences, and the focus on a specific geographic region, which may affect generalizability. Future research is recommended to explore longitudinal effects and include diverse sectors and regions. In sum, this study advances the understanding of how different leadership styles influence SME performance, offering a nuanced perspective on the moderating role of enterprise size. It underscores the necessity for context-specific leadership development initiatives, thereby contributing to both academic discourse and practical enhancement of SME management practices.

Thesis Overview

This research explores how different leadership styles influence the performance of small and medium enterprises (SMEs). Leadership styles, such as transformational, transactional, and servant leadership, describe different ways managers or business owners guide, motivate, and manage their teams. The study aims to compare these leadership approaches within SMEs and examine their effect on organizational performance, which includes measures like sales growth, customer satisfaction, employee productivity, and overall profitability. Understanding these relationships is vital because SMEs are a significant part of most economies, and effective leadership can be a key factor in their success or failure. The problem this research addresses is the limited empirical evidence on which leadership styles work best in small and medium businesses, especially considering their unique challenges and resource constraints. Although much literature discusses leadership and performance separately, there is a gap in knowledge regarding how these styles compare directly within SMEs. The researcher will follow a step-by-step process. First, they will review existing literature to identify relevant leadership theories and prior findings. Next, they will select a sample of approximately 150 SMEs from a specific region, using stratified random sampling to ensure variety. Data will be collected through structured questionnaires administered to business owners and managers, measuring leadership styles and performance indicators. The data analysis will involve descriptive statistics to summarize responses and multiple regression analysis to test the relationship between leadership styles and performance outcomes. The researcher may also use ANOVA to compare differences between the leadership styles. This study will contribute to academic and practical knowledge by clarifying which leadership approaches are most effective in SMEs and providing guidance for entrepreneurs seeking to improve their business results. The expected outcome is a set of recommendations on leadership practices that can enhance organizational performance, tailored to the specific needs and contexts of small and medium enterprises.
