Thesis Abstract

In the face of rapid technological disruption, complex regulatory changes, and volatile market conditions, organizations frequently struggle to align strategic change initiatives with resilient operational capabilities, leading to suboptimal transformation outcomes. This study develops and empirically tests a Dynamic Resilience-Alignment Framework (DRAF) that integrates organizational resilience theory with change management constructs to enhance strategic change effectiveness in mid-to-large firms undergoing digital and structural transformations. The aim is to articulate how dynamic resilience capabilities mediate the relationship between strategic change drivers and execution outcomes, moderated by organizational alignment mechanisms across processes, people, and technology. Specific objectives are (1) to identify the composite dimensions of dynamic resilience relevant to strategic change (anticipation, adaptive learning, rapid recovery, and coordination under ambiguity); (2) to map alignment mechanisms—goal congruence, governance alignment, and capability synchronization—across strategic, operational, and technological dimensions; (3) to examine the direct and indirect effects of dynamic resilience on change effectiveness, project performance, and sustained strategic benefits; (4) to assess the moderating role of organizational culture and leadership style on resilience-alignment interactions; and (5) to develop a validated measurement instrument and a practical diagnostic tool for managers. The study adopts a mixed-methods approach, beginning with a sequential exploratory design. A qualitative phase involves 24 in-depth interviews and 8 focus groups with senior executives, program managers, and change agents from ten multinational and regional enterprises that have completed at least one large-scale transformation in the past three years. The quantitative phase surveys 420 middle and senior managers using a structured questionnaire developed from prior scales and refined through expert panels, with a response rate targeted at 70%. Data collection instruments include a resilience capabilities questionnaire, an alignment maturity survey, a change effectiveness scale, and items capturing project performance and benefits realization. Validity is established through content validity (experts’ review), construct validity (confirmatory factor analysis), and reliability (Cronbach’s alpha and composite reliability). For the qualitative data, thematic analysis is conducted using NVivo to identify patterns related to resilience dynamics and alignment processes; for the quantitative data, structural equation modeling (SEM) is employed to test the hypothesized relationships and mediating effects. The model specification includes a second-order resilience construct and a multi-dimensional alignment construct, with measurement invariance tested across industries. Expected findings indicate that dynamic resilience positively influences change effectiveness and project performance, with alignment maturity strengthening this relationship; anticipation and adaptive learning are the strongest mediators, while rapid recovery and coordinated action contribute to sustained benefits. The study also anticipates that transformational leadership and a learning-oriented culture amplify resilience’s impact, whereas rigid governance dampens it. The contribution to knowledge lies in (a) articulating a theoretically grounded Dynamic Resilience-Alignment Framework that operationalizes resilience as a dynamic capability within strategic change contexts; (b) integrating resilience theory with change management and organizational alignment literature to specify mechanisms that produce superior transformation outcomes; (c) delivering a validated measurement instrument and diagnostic tool for practitioners to assess and enhance resilience-alignment readiness prior to and during transformation; and (d) providing actionable guidelines for designing governance and capability synchronization that support rapid adaptation without compromising strategic coherence. The main conclusion is that a dynamic, integrative approach to resilience and alignment yields superior change outcomes by enabling anticipatory planning, flexible execution, and continuous realignment with evolving strategic intents. Practical recommendations include investing in cross-functional sensing teams, embedding adaptive learning in change governance, aligning HR and ICT capabilities with strategic roadmaps, and cultivating leadership behaviors that promote experimentation and transparent communication. Suggestions for further research include longitudinal studies across sectors to examine causality, cross-country analyses to explore cultural moderators, and the extension of the framework to large-scale agile transformations.
